What is Engagement
Engagement (employee engagement) is the emotional and intellectual commitment of an employee to their organization, manifested in enthusiasm, initiative, and discretionary effort (doing more than what is required).
The Gallup Q12 is the most widely used tool for measuring engagement. It consists of 12 questions, including: "Do I know what is expected of me?", "Do I have the equipment/resources I need?", "Is there someone who cares about my development?", "Has someone talked to me about my progress in the last 6 months?".
The Cost of Disengagement
According to Gallup: only 23% of employees globally are engaged. Disengaged employees cost organizations an average of 34% of their salary in lost productivity. USA: annual losses — $8.8 trillion (Gallup 2022).
Three categories: (1) Engaged — enthusiasts who move the company forward; (2) Not engaged — do the minimum; (3) Actively disengaged — undermine the team's work.
Drivers of Engagement
Direct manager — the most important factor. "People don't leave companies — they leave managers."
Clarity of role — the employee understands what is expected of them and how their work is connected to the overall goal.
Opportunities for growth — training, career path, challenging tasks.
Recognition — regular, specific, timely. Not only for results, but also for behavior.
Psychological safety — you can speak the truth, experiment, make mistakes without fear.
One-on-One Meetings: Core Tool
Regular (weekly/biweekly) one-on-one meetings of the manager with each subordinate. This is the subordinate's meeting, not the manager's. Questions: "What worries you the most?", "What can I do to make your job easier?", "How do you feel about your progress?", "What do you want to develop?".
Practical Assignment
Conduct an "engagement audit" of your team: for each member, define (1) their level of engagement (high/medium/low), (2) the main reason for their current level, (3) one specific action you will take within 30 days to increase this particular person's engagement.
